To promote employees'creativity,managers should consider offering a setof rewards for them to choose from,according to a new study by managementexperts at Rice University.
The study,co-authored by Jing Zhou,Mary Gibbs Jones Professor ofManagement and Psychology at Rice's Jones Graduate School of Business,is thefirst to systematically examine the effects of reward choice in a field experiment,which was conducted in the context of an organization-wide suggestion program.
“Organizations spend a lot of resources and make a great deal of effort indesigning incentive(激励的)plans that reward the employees who exhibitcreativity at work,” Zhou said.“Our results showed that the effort may be a bitmisplaced.Instead of discovering one reward type that is particularly effective atpromoting creativity,what is more effective is to provide the employees with theopportunity to choose from several reward types,if they submit one or moreideas that are among the top 20% most creative ones.”
Workers in the study were given a range of options:a financial reward forthe individual employee or their team,a self-discretionary(自己自由决定的)reward such as getting priority to select days off,or a donation the companymade to a charity selected by the employee.Those choices had positive,significant effects on the number of creative ideas employees thought up and thecreativity level of those ideas.
The studies also found that rewards aimed at helping others,such as makinga donation to a charity,might be especially powerful.But for less-creativeemployees,alternative rewards that benefit those in need might actually lowercreativity and should be avoided.
The researchers also found that the choice of rewards developed creativityby raising the employees' belief in their ability to be creative.Alternativerewards also had a powerful impact on promoting the creativity of employeeswho earlier had scored high on an assessment of creative personalitycharacteristics.

Scientists at the Massachusetts Institute of Technology(MIT,麻省理工学院)have turned spider webs into music—creating a strange soundtrack that couldhelp them better understand how the spiders output their complex creations andeven how they communicate.
The MIT team worked with Berlin-based artist Tomas Saraceno to take 2D(two-dimensional)laser(激光)scans of a spider web,which were linkedtogether and made into a mathematical model that could recreate the web in 3Din VR(virtual reality).They also worked with MIT's music department to createthe virtual instrument.
“Even though the web looks really random,there actually are a lot of insidestructures and you can visualize them and you can look at them,but it's reallyhard for the human imagination or human brain to understand all these structuraldetails,” said MIT engineering professor Markus Buehler,who presented thework on Monday at a virtual meeting of the American Chemical Society.
Listening to the music while moving through the VR spider web lets you seeand hear these structural changes and gives a better idea of how spiders see theworld,he told CNN.“Spiders use vibrations(振动)as a way to locatethemselves,to communicate with other spiders and so the idea of thinking reallylike a spider was something that was very important to us as spider materialscientists,” Buehler said.
Spiders are able to build their webs without shelves or supports,so having abetter idea of how they work could lead to the development of advanced new 3Dprinting techniques.“The reason why I did that is I wanted to be able to getinformation really from the spider world,which is very weird and mysterious,”Buehler explained.In addition to the scientific value,Buehler said the webs aremusically interesting and that you can hear the sounds the spider creates duringconstruction.“It's unusual and strange and scary,but finally beautiful,” hedescribed.
